A big idea in HR

 

In 1940, Ted Hewitt opened a small insurance firm in Lake Forest, an affluent northern suburb of Chicago. At first, the firm specialized in financial planning for business executivesbut in the process of serving his first client, Hewitt realized that what his client really needed was a better employee benefits package. After its founder's epiphany, Hewitt Associates became a pioneer in human resources consulting, complementing its actuarial services with outsourcing and HR consulting services.

 

During the 1940s, Hewitt created the first noncontributory pension and employee savings plan to be registered with the U.S. Internal Revenue Service. A decade later, it became the first consulting firm to measure ongoing investment performance for defined benefit plans. In the 1970s, the firm created the now-standard total compensation measurement methodology to conduct valuations of pay packages. As the firm's prestige grew, so did its geographical presence. After opening several offices in the U.S., Hewitt's first international branch debuted in Toronto in 1976. Locations in France and Great Britain followed in 1985, and a joint venture in Tokyo brought Hewitt to the Asia Pacific region in 1987.

 

Rapid expansion through Asia followed in the 1990s, as Hewitt locations sprouted up all over the region. The firm got its feet wet in India in 1992 with the partial acquisition of a local firmthe total buyout was completed in 1998and since then, a number of outsourcing centers have opened there. Nearly 20 percent of Hewitt's global workforce is now based in India, and the firm is the leading HR consultancy in the country. Moving into the Australasian region in 1995, Hewitt Australia has now grown significantly in associates and portfolio of services with the March 2008 acquisition of CSi, a leading renumeration firm.

 

Today, Hewitt has 21 offices in the Asia Pacific region with operations in Australia, China, India, Hong Kong, Japan, South Korea, Malaysia, New Zealand, Singapore , Thailand and UAE.  Geographically speaking, Hewitt oversees its Southeast Asian offices (including those in Malaysia, Singapore and Thailand) from a headquarters in Singapore. Other regional operations in Australia, China, India, Japan and South Korea have their own headquarters. The company has its regional headquarters in Hong Kong, but Asian leaders are based in different countries throughout the region.

 

Outsourcing pros

 

Hewitt keeps things simple with two business unitshuman resources consulting and human resources outsourcingalthough the firm also offers services integrating both sides of its business. In 2004, the firm acquired Exult, a U.S.-based business process outsourcing (BPO) company that enjoyed a large chunk of the world's HR BPO market share. The deal gave Hewitt an additional 42 BPO centers in 15 cities around the world.

 

Welcome to China

 

In February 2007, Hewitt launched a global sourcing and business transformation consulting practice in China. The practice helps Chinese firms with organizational restructuring, HR business process reengineering, implementation of shared services and HR delivery consulting. As more multinationals turn to China for outsourcing needs, Hewitt has begun to counsel local and provincial Chinese government bodies on strategies that will make them attractive destinations. The firm has been growing rapidly in China, and the business now operates from offices in Beijing, Chengdu, Guangzhou, Shanghai and Shenzhen as well as Hong Kong.

Rave reviews for culture

 

Hewitt insiders rave about the company's "flexible" and "employee friendly" culture—one describes it as "focused, result-oriented and people-friendly."  According to one Indian source, "Fun and work go hand in hand" at Hewitt. A New Delhi associate describes the environment as "a perfect balance of very professional and equally comfortable," while a colleague agrees that it's "professional, with a mix of casual that makes work efficient and pleasant." Yet another says it's a "positive and great working environment."

 

A junior consultant in India outlines what sets the firm apart. "The corporate culture at Hewitt is really different as compared to any other firm. Everyone enjoys their own spaces and have their own comfort zones. The environment is more interactive and participative."  Summarizing the feelings of many, a New Delhi consultant remarks: "Best people to work with. Best place to work at. For me, these are the two things that are necessary for a healthy work life."

 

"Employee-friendly" balance

 

The general feeling about the company culture could stem from flexible hours and a "great environment" regarding work/life balance. "Talking in terms of working hours, Hewitt is very employee friendly," remarks one staffer. The vast majority of staffers are putting in a manageable 40 to 50 hours a week, with rare weekend work. "The work is well planned, so I rarely work on weekends," remarks one staffer. Another consultant explains, "It's good to work from 9 a.m. to 6 p.m., irrespective of what time the client works." 

 

Yet another consultant applauds the firm's flexibility, saying, "Basically we have an eight-hour day, and we extend it sometimes depending on the work, but are not forced to do so. Leave and other policies are very employee-friendly, instead of employer-friendly." Another source agrees, and states the firm "is utterly flexible in regards to work hours. Leave, whether planned or urgent and unplanned, is taken care of." A New Delhi source points to personal evidence on this: "I have never received any complaints from any of my family members or friends regarding spending time with them. So I can say that my work doesn't hamper my personal life."

 

Though "there are times where this becomes difficult during peaks," one team leader in Gurgaon says that this comes down largely to planning, and explains the system. "Hewitt does not encourage associates to work on weekends, except if required to serve clients. If so, this will be compensated by giving a day off on any working day the associate decides. Also, the senior management at Hewitt ensures that associates are not overworked and plans the work schedule accordingly." A colleague agrees, and says that the firm allows for different styles. "This is more on processes that govern working strategy and your attitude toward work. In Hewitt, leadership is committed to planning things well in advance to support business needs, and gives enough flexibility to accomplish that within a defined threshold with your own working style."

Grow, develop and adapt

 

On its web site, Hewitt offers an Asia Pacific careers section called Life at Hewitt, which takes a self-aware approach. The firm acknowledges that "every company" claims to "hire the best people," then explains how it defines the best in its associates: "the ability and desire to grow, develop and adapt to change." The web site also provides recruiting contact e-mails for each office location.  After campus recruiting, staffers in India report going through two to three rounds of interviews, as well as "a general aptitude test." One source describes the process as "comprehensive."
